If you want your employees to work together as one self-motivated unit, follow the T.E.A.M. model:
T = Train: Make sure all your people are trained properly - and that all of them have the skills necessary to do an excellent job. Training should be ongoing not a one-time shot. Periodically sit down with employees and ask them what kind of training would help them do their jobs better - and then provide it.
E = Enthusiasm: Create a buzz of excitement around your team. Use contests, awards, and other incentives to make people enthusiastic about succeeding. You'll find that a little enthusiasm goes a long way, because it tends to spread like wildfire.
A = Assurance: Make sure your employees know that they are not on their own - and that you support them 110%. Give them the resources they need to get the job done; those resources should include money, equipment and information.
M = Measurement: Set clearly defined goals, so employees have something to shoot for. When they hit those goals, reward them; when they don't, find out why and help them improve. If employees have no goals to work toward, they can easily become distracted and lose their enthusiasm to succeed.
